In the past three years, the company's business results have shown a decline, particularly in profit after tax, which fell from 672,649,587 VND in 2016 to 608,048,066 VND in 2017, following a profit of 665,809,834 VND in 2015 This downturn can be attributed to significant changes in the Vietnamese mineral market, driven by government policy adjustments regarding taxes and charges, which have notably influenced consumer psychology and market dynamics.

+Applying the specialized knowledge from my university to the real working environment and completing the final practical report effectively.

+ Finding out the company’s information and identifying the factors impacting on improving the training program for workers at Bac Giang Mineral Joint Stock Company

Enhancing the training program for employees is essential for equipping them with the necessary knowledge and skills to meet job requirements By implementing effective training solutions, companies can improve workforce efficiency and foster significant contributions to overall business development.

Status of improving the training program for workers at Bac Giang Mineral

2.1 Interviewing with Mr Hung - Deputy Director

For the purpose of collecting the information and finding out more about status of improving the training program for workers at Bac Giang Mineral Joint Stock Company,

I conducted two brief interviews to gather insights, starting with Mr Hung, the Deputy Director, followed by Mr Hoa, the Head of Organization and Administration.

The Bac Giang Mineral Joint Stock Company assesses the demand for worker training by aligning it with their training strategy, focusing on the specific duties, tasks, and required qualifications and skills of employees.

In the mining industry, workers in specialized roles such as drilling, blasting, and maintenance must obtain certification prior to employment, accounting for approximately 10% of the workforce The majority of workers perform basic tasks like ore washing and coal digging, and the company provides training tailored to each job position Employees seeking professional development must submit requests to management for approval According to company policy, if workers are selected for training at an external center, the company covers full tuition and salary during the training period, provided that workers commit to a specified duration of employment post-training Conversely, if workers are not sent for training, the company will subsidize 50% of the tuition and salary based on individual circumstances.

The Bac Giang Mineral Joint Stock Company recognizes the need for training in response to advancements in technology and equipment By assessing these practical changes, the company develops targeted training plans aimed at enhancing workers' skills, ensuring they can effectively understand and adapt to the evolving operational demands.

In addition, the demand for training at the company was determined once a year for the employee who worked in the important positions.

Bac Giang Mineral Joint Stock Company employs on-site training methods for its workers, as this approach aligns well with their production and business needs This strategy not only reduces costs but also leverages the expertise of long-term employees, who mentor new hires directly in the workplace.

Bac Giang Mineral Joint Stock Company provides essential training for its workers, focusing on necessary skills and techniques to ensure they perform their tasks effectively The company emphasizes labor safety and fire prevention education, along with retraining employees when salary levels increase, technology changes, or organizational restructuring occurs Additionally, new workers receive comprehensive training to equip them for their roles.

2.2 Interviewing with Mr Hoa - Head of Organization and Administration of Bo Ha Coal Exploitation Enterprise (A member unit of the Company directly employing laborers in mines mining)

In a recent interview with Mr Hoa, Head of Organization and Administration, he highlighted the company's commitment to developing skilled workers through structured training programs Due to an increase in job volume, the company actively recruits new employees, providing on-the-job training to enhance their skills Upon completion of the training, the Human Resources department assesses the workers' performance and ensures they meet the required standards Additionally, the company develops a cost plan and training program, which is approved based on the number of trainees Recognizing that many workers lack essential skills in modern technology for mineral exploitation, the company has enlisted qualified employees to mentor those needing improvement, thereby fostering a more competent workforce.

In recent years, the company has implemented various training programs for employees, including technical training, on-site safety and security training, and specialized skill development Additionally, the company promotes self-study by allowing workers time off to enhance their knowledge and skills Currently, this approach is commonly adopted by many employees, although incentives are only provided to those who achieve outstanding results.

Bac Giang Mineral Joint Stock Company has not effectively implemented its worker training process, lacking a specific annual plan to enhance the training program despite being open to employee training requests Furthermore, the company fails to maintain a list of employees participating in its training initiatives, often relying on external units for professional training opportunities.

3 General assessment of training for workers at Bac Giang Mineral Joint Stock Company

Bac Giang Mineral Joint Stock Company recognizes the significance of training in enhancing the quality of its workforce Through thorough research and analysis of their training programs and processes, it is evident that the company is committed to facilitating employee development, leading to notable improvements in their human resources.

The company prioritizes practical production and business needs to identify training requirements, resulting in enhanced knowledge and skills for its workers Following the training, employees effectively apply their acquired skills and knowledge in their production roles, leading to improved efficiency in the company’s production activities.

+ In determining the demand for training of workers, the company also accepts the worker’s wishes to be trained and makes the training plan for them.

In recent years, there has been a noticeable increase in the number of trainers and the associated training costs Despite this rise, the company remains committed to encouraging and motivating its employees to engage in enterprise training programs.

The company primarily bases its training demand on annual production and business planning, which can lead to challenges if unexpected changes occur in the business environment Consequently, the training programs tend to prioritize enterprise analysis over individual worker needs, potentially neglecting the specific skill development required by employees.

The training objectives set by the company lack specificity, making it difficult to establish a clear connection between the training goals and the outcomes achieved from the program.

The annual training plan remains undetailed, particularly regarding human resource allocation, which poses risks when other tasks are undertaken This can hinder the training process, especially due to issues like inadequate classroom preparation and the use of outdated or damaged learning tools, leading to disruptions and delays in training.

Recommendations about improving the training program for workers at Bac

Following my interview with the Deputy Director and Head of Organization Administration at Bac Giang Mineral Joint Stock Company, I gained valuable insights into the ongoing efforts to enhance the training program for the company's workers Based on this understanding, I propose several solutions to further improve this area.

 Completing the training plan and determining the training demand for workers of the company

First of all, it is necessary for the company to complete the analysis of work The company can use the following methods to analyze the job:

The observation method involves researchers systematically observing individual workers or groups in their work environment to record their activities It is essential for training cadres to attentively monitor job performance, ensuring they identify and document all steps necessary for effective task execution.

The interview method involves training cadres conducting interviews with workers after observation to gain insights into their job performance and the challenges they encounter This process allows for the collection and documentation of valuable information regarding the workers' experiences and difficulties in their roles.

The company should enhance its job performance assessment by incorporating a more scientific approach Currently, evaluations often overlook critical factors such as employees' skills, work levels, and attitudes By addressing these elements, the company can achieve a more comprehensive understanding of worker performance.

To effectively assess training needs, the company should gather input from employees through a demand questionnaire This survey will be distributed among workers to capture their training preferences and requirements Once the responses are collected, they will be forwarded to the Human Resources department for analysis and subsequently presented to the Board of Directors for approval.

 Completing steps in the worker training process

+ Identifying the specific training objective and strategy

Workers can assess the current workplace conditions, but the company's training objectives are currently too broad across all courses To enhance effectiveness, these training objectives need to be more specific and aligned with the actual needs of the workforce.

Training objectives should be measurable, achievable, and aligned with the company's specific needs In the short term, the company aims for 100% of employees to receive salary increases per state regulations and pass required exams Additionally, it is crucial to ensure that employees are properly trained for their roles For long-term goals, the company plans to have all employees participate in skill, knowledge, and technology training within three years Furthermore, unqualified workers will have the opportunity to attend up to 80 training courses, either short-term or long-term, based on their task performance to enhance overall productivity.

+ Choosing the correct trained object

When selecting individuals for training, companies should prioritize candidates who align with both short-term and long-term workforce requirements, as well as their production and business activities It is essential to consider the aspirations of employees seeking skill enhancement, as this fosters a learning mindset and leads to more effective training outcomes By leveraging job analysis results and employee performance evaluations, organizations can ensure that their training selections are precise and contribute to their overall business development goals.

+ Improving the quality of trainers

When choosing trainers, companies should consider not only their qualifications and experience but also their moral qualities and health to ensure effective teaching Additionally, it is essential for the company to allocate sufficient funds and implement policies that motivate teachers, such as salary increases and rewards for outstanding performance.

+ Diversifying the types of training and training programs.

To enhance employee training, companies should focus on real-world scenarios, including equipment and machinery errors This approach enables trainees to engage with practical situations, fostering more flexible and proactive problem-solving skills.

+ Using the funding source effectively

Determining the comprehensive cost of training is crucial for effective program implementation, as it allows for accurate budgeting based on long-term goals and specific timeframes Additionally, establishing a dedicated fund for ongoing training is essential, given its regular occurrence within the company A well-executed training program can significantly enhance the company's productivity and overall business effectiveness.

To enhance productivity and contribute to the company's growth, it is essential for employees to be aware of the industry's challenges and the company's demands Training programs should focus on developing key skills, including technical, interpersonal, and cognitive abilities, ensuring that workers can meet high standards of quality and efficiency.

 Creating motivation for workers to maintain the high quality human resources for the company

To foster employee motivation, companies must align job roles with workers' abilities following training and demonstrate respect for their contributions By enhancing employees' awareness of their value, organizations can encourage active participation in training and promote a positive work attitude Implementing a system of monthly rewards for those who excel in their tasks can further motivate workers, driving them to be more energetic and committed to self-improvement.

To foster a culture of mutual support, companies must encourage employees to collaborate effectively It is essential for managers to focus on training their subordinates, providing direction and motivation in their daily tasks Additionally, offering opportunities for workers to apply their training in real-world scenarios enhances their skills and contributes to overall productivity.

The training program Training methods:

+ Lectures: Head of Technical Department, Head of Human Resources (including teaching assistants)

● For the knowledge of labor safety and security on the site:

- 70% of program: Lecturer guides and shares the safety and security regulations on the site.

- The remaining 30% of program: workers participate in doing the test prepared by lecturer

- 50% of program : Lecturer instructs and share the professional skills and knowledge when working, answers the questions of workers

- The remaining 50% of program: workers take part in practicing at their working environment.

Training time + The training course runs for 2 days with duration: 16h

+ The first training course would be held in 2 nd April, 2018, is expected to take place 6 months/time

+ The second training course would be held in 3 rd April, 2018, is expected to take place 6 months/time

Training budget + Classroom: The general meeting of the company

- For lecturers: VND 3,000,000/1 day/1 person

- For the teaching assistant: VND 1,000,000/day/1 person [(2x3,000,000) + (2x1,000,000) = VND 8,000,000]

Head of Technical Department + teaching assistant

Head of Human Resources + teaching assistant + Fee (drinks, paper, pens, etc): 2,000,000/ 2 days + Total cost: 8,000,000 + 2,000,000 = VND 10,000,000

After two weeks of training, I distributed 100 survey forms to the workers and collected their responses The results indicated that most workers demonstrated improved effectiveness following the training With enhanced knowledge of safety and security regulations, incidents in the workplace decreased significantly, enabling the team to meet the company's targets successfully.

Case study

During a visit to Bac Giang Mineral Joint Stock Company, I witnessed a worker sustain a serious hand injury while handling rocks He promptly notified the director and his family, after which he was taken to a nearby local medical center for treatment.

I visited the local medical center to see him, and he was feeling better He explained that his injury occurred while working because he neglected to wear personal protective equipment, such as gloves and glasses, after losing them two days prior As a result, small rocks and stones struck his hands, leading to his injuries.

After meeting with the Director of Bac Giang Mineral Joint Stock Company, I addressed the critical issue of inadequate personal protective equipment for workers I recommended that the director implement retraining on safety regulations not only for the injured employee but for all staff members Following our discussion, the director agreed to enhance safety measures by launching a training program and supplying essential protective gear for all workers.

Evaluating the research

Mistakes committed and solutions reminded

In my initial days at Bac Giang Mineral Joint Stock Company, I faced significant challenges due to the unfamiliar work environment and my uncertainty in performing tasks correctly However, the company director's consistent support and introductions to each department helped me acclimate This guidance not only eased my apprehensions but also boosted my confidence, allowing me to tackle my responsibilities with greater assurance.

During my initial days as an intern, I was unaware of the company's working hours and often left early while others continued working However, the head of organization and administration kindly informed me about the official start and end times Since then, I have strictly adhered to the company's working schedule.

Using my mobile phone while working created noise that disrupted my colleagues After receiving advice from the staff to stop this behavior due to its impact on those around me, I decided to focus on my tasks and eliminated phone usage during work hours.

Contribution for the company

Interning at Bac Giang Mineral Joint Stock Company has been a valuable and engaging experience for me, where I actively participated in various tasks that enhanced my skills and knowledge in the industry.

During my time at the Department of Organization and Administration, I assisted staff with daily tasks, including typing, data collection, report preparation, and reviewing training-related documents Additionally, I received essential materials regarding the company's products and the mineral production and exploitation processes, which enhanced my understanding of their operations.

I gathered valuable insights by reviewing company documents and conducting interviews with the deputy director and the head of organization and administration, focusing on their perspectives to better understand the current status of the training program for employees.

+ Besides, I focused on the results that I had analyzed, and then give the proper recommendations for the company to enhance the training program.

During my visit to the workers' site, I closely observed their activities and the overall working environment This firsthand experience provided valuable insights that enabled me to develop effective solutions for enhancing the company's training programs for its employees.

Knowledge and experiences gained

After three months as an intern, I gained valuable insights into the company's work environment and departmental roles, particularly in organization and administration Most importantly, I had the opportunity to apply my university knowledge in human resources by developing a training plan that aligned with real-world practices.

+ I also understand more about the knowledge regarding to the field of mineral production and exploitation, and the people’s demand for training in this field

Through two insightful interviews with leaders, I enhanced my communication skills and gained valuable insights into information collection and analysis This experience allowed me to conduct surveys based on real-world situations, ultimately improving my understanding of developing effective training processes for employees.

I gained valuable insights into the working lifestyles of my colleagues, which taught me how to thrive under high pressure and manage substantial workloads This experience has equipped me with essential skills and knowledge that will benefit my future career.

My experience at Bac Giang Mineral Joint Stock Company significantly enhanced my understanding of enterprise operations and workflows I learned to effectively apply specialized human resources knowledge to complete assigned tasks and related projects.

This internship offers a valuable opportunity to enhance various skills, including interviewing, information collection, report writing, planning, and proficiency in software like Microsoft Office and PowerPoint.

By assessing the human resource challenges and evaluating the current state of the employee training program, I can provide effective solutions to enhance the training initiatives within the company.

Bac Giang Mineral Joint Stock Company proved to be an ideal internship opportunity, significantly enhancing my understanding of mineral production and exploitation, as well as the company's organizational structure and human resource training programs The experience allowed me to apply my academic knowledge in a practical setting, particularly through my involvement in interviewing staff and assessing the current training status This hands-on experience enabled me to propose effective solutions for improving the company's worker training programs.

This research was successfully conducted with the invaluable support of university teachers, the deputy director, and the head of the organization and administration department, along with the dedicated staff at the company It focused on enhancing the training program for workers, addressing the need for improvement The success of this research will be measured by the future enhancement of the company's worker training program, which will involve following an effective training process and developing a suitable training curriculum.

Throughout my research journey, I faced numerous challenges, including limited experience and skills However, through determination and support from others, I successfully completed my project I am optimistic about the future success and growth of Bac Giang Mineral Joint Stock Company.
